Introduction
It is a publicly listed firm that deals directly with the technology sector and directly employs approximately 5000 individuals all over the globe. To begin with, it attaches much importance to innovation and is committed to customer satisfaction and sustainable business development, and offers consumers sophisticated technology products and services of different types (Allal-Chérif et al., 2023).
This philosophy statement and executive summary are aimed at communicating the plan of the correct organizational development – the total rewards system. It aims at integrating compensation and benefits policies and practices with organizational mission, vision, and values and to fulfill organizational needs of employee attraction, motivation, and retention through providing competitive compensation packages that enhance organizational performance and health and well-being of employees and stakeholders.
Organization Overview
Mission
The mission is a key strategic instrument that sets goals or values of the organization and guides the actions and decisions that will be made in order to achieve the desired milestones.
Vision
It incorporates the long-term objectives, or the purpose of an organization, which augments it as a guide to navigate it towards the realization of the strategic objectives.
Values Statement
This is a short specification of the general values of the organisation, which are the standards of the moral code in which the relationship of the organisation and members of the outside world takes place.
They further stressed that the total compensation system must go hand in hand with the values of the organization in order to create a joyful and sustainable working environment. If the organization’s compensation and benefits policies are aligned with the key beliefs of the organization, then employees will most likely have a feeling of the importance of their employment, which in turn boosts their morale to work harder (Pham et al., 2023).
Conversely, alignment builds trust and transparency as they help the organization to operate according to a “fair and equitable” principle. Not only does this mixture of total rewards and values of the organization help in increasing the worth of employee commitment and loyalty towards the organization, but it also plays a role in fulfilling strategic business objectives and organizational permanence.
For example, if an organization deems innovative solutions and/or patents as important virtues to pursue, then a policy of rewarding innovative solutions and/or patents shall reinforce their value, as it would lead to an innovative organization.
Objectives of the Total Reward System
The increased job satisfaction and commitment among employees is one of the primary aims of the total rewards strategy. The organization is geared towards ensuring that the employees feel that they are important and are valued and there is a tendency to ensure that these workers perform better in their jobs and are willing to do so. The company aims at having a work environment that fosters a culture of cooperation and friendship which consequently contributes to enhancing morale and satisfaction among the employees. The other positive impact of satisfaction and engagement is that not only will this foster productivity and performance, but also that the members of the staff will feel that they will have more reasons to remain with their organization.
An attractive example of the compensation model would include monetary rewards to the employees based on their performance, health care cover and verbal rewards of the achievements of the employees. This would also assist in giving a feeling of value and significance to their employees hence resulting in increased job satisfaction. Their contentment, involvement is preferable since even people under such arrangements will be more productive and will perform better and it is imperative not to forget that people under such arrangements will have more reasons why they will not want to seek job in different places.
Being an employer of choice where there is competitive market is one of those strategies and the ultimate goal will be to have quality talent (Monteiro et al., 2020). Given the current competitive business world where talents move fast, the corporations have to put a stamp to lure talent. When a total reward system presented to the concerned talent by an employer can be viewed as a combination of rewards, benefits and development opportunities, the system can be regarded as being a powerful value promotion to the talent.
As an example, a technology firm may provide comparatively high compensation rates, flexible-hour working, pension schemes with no forfeiture, and adaptable chances to employees in the name of taking advantage of paid education schemes and licensing. All these can be termed as a strong value-proposal should the right talent be targeted in the organization and all this can be the objective of attraction and retention of talent.
Competitive Position in the Labor Market
The compensation and benefits strategy of the organization is to set goals and work towards achieving a fair compensation and benefits package that would position the company in the market competition to offer superior compensation and benefits that are higher than the average. This high goal is employed as a tool by the organization to get the best and the brightest to work in the organization and at the same time help the organization become an employer of choice in the industry (Ahmad et al., 2019). This sought position indicates the interest of the organization to nurture its manpower and not only to trend with the market as regards hiring and nurturing talent.
To be taken as an example, a technology company will be willing to offer its workers 20% higher salary than the industry average, along with elaborate health care packages and stock options, and not to mention the fact that the company has a liberal attitude to paid vacations. This plan is aimed at helping the organisation to acquire the best of the best who will want a decent package and some good rewards for their investment.
The desired position adopted is rooted on the strategic plan of the organization and the market research. The firm has also achieved its strategic priorities about compensation and benefits, researched and given benchmarks to the firm to hire highly qualified personnel (Ahmad et al., 2019). The organization can be in the top quartile of the market and can ‘educate the market’, showing competitors that this is a commitment they are willing to make for employee well-being and clearly stating to potential candidates the overall value proposition.
As an example, should the market research be thorough enough then the business found that there are only a very small number of professional development opportunities that can be offered to other businesses within the marketplace. Thus, in order to make sure that the employees are motivated to be loyal to the organization and deliver excellent services to the clients, the organization has agreed to include in-depth training programs and other career advancement opportunities.
Factors for Maintaining Internal Equity
Various important elements are taken into account by an organization to achieve internal equity. Among these factors are: Job evaluation is a process that involves comparing job ratings and establishing a proper system of pay by considering various factors such as skills, responsibilities, and exercises of the job, which is developed through the job evaluation process (Ghani et al., 2022). Secondly, the factors of compensation are the time spent at the workplace, the experience and education, as well as the performance that should be compensated. The factors below will enable organizations to assign the appropriate compensation levels for the laborers doing similar jobs based on their performance levels.
An example is in a manufacturing job where it can be established that there is a job evaluation process and that the assembly line worker has varying skills requirements compared to that of the quality control inspector and hence different wage is justified. In so doing they created a pay difference indicating that the work of a quality control inspector is more demanding and utilizes more skills than the other jobs in this organization.
Values Regarding Communication of Total Rewards
Employers should be open to talking to the employees about the total reward package offered, as some recognition can be “silent” and is effective at building trust with the employee. Increasing the payment and other incentives when provided in totality, and in response, gives the employees a sense of appreciation. That is where open communication will come in the methods through which the decision to pay the compensation will be made, the calculation of the total rewards will be shown, and employment opportunities will be offered or how to change the status, will have to be clearly explained to the employees to understand (Hamouche, 2021).
Moreover, it promotes free communication with the employers or employees and the management to express their feelings regarding the situations that had affected their employer or organization and present suggestions and/or changes to the different components of total rewards system where relevant.
For example, a company can have weekly, monthly, yearly or quarterly meetings in which they discuss the shapes of bonuses that are calculated, how promotions can be challenged, and the other job opportunities available in the near future, etc. During this session, you will have the opportunity to ask questions on subjects and it will also give you an opportunity to practice the payment process.
Advantages of Cost Sharing Between Company and Employees
To the firm, the cost share would bring the employee into greater focus and full responsibility since they would have a share in the cost. The reason is that the majority of them have been taking a high risk with regard to personal finances, whereby they were forced to contribute their own money which was then invested in their highly valued benefits or rewards.
Such a sense of ownership helps boost employees to perform an analytical role in maximizing the benefits arising from these benefits, commit, take responsibility, and take ownership (Porath, 2023). In the meantime, aware employees will be more likely to appreciate the value and ensure they deploy it correctly to enhance the total rounded sustainable rewards that are offered rather than gripe about what they are given, or give them what they don’t want.
One of the examples is a company; it has health insurance cost sharing where the employee will pay his or her share of the cost of the health insurance. This structure as well prompts the worker to select the right plans that he/she requires and to be more conscious of the health care cost so that he/she becomes more accepting of the worth of health care.
Elements of the Total Reward System
Another important component of total rewards systems is reward systems; this involves compensation and benefits. This covers the fixed wages/salary and house reviews, incentives and bonuses, and other emoluments, including medical covers, medical and other insured benefits, leave and other privileges (Abhicharttibutra et al., 2022). Compensation and benefits are an important aspect in talent management since they are tangible assets that a member of an organization receives as a result of the service provided; they are tangible, viable organizational resources for employee’s that leads to their financial state; they serve as a buffer to uncertainties in the future. Also giving a decent package within the budget of a company shows the willing of the company to treat the employees well in that regard boosting employee morale, motivation and interest in their work.
For example, a tech firm offering its employees stock options as part of its remuneration package means the company is committed to their welfare and future and has their interests checked towards the growth of the firm; hence the need for the employees to impress the organization to yield better results and hence increasing the level of loyalty among the employees.
Benefits from the Proposed Mix of Total Reward Elements
The aspects of total reward incorporated in the maintenance mix must inculcate a greater degree of morale and satisfaction. Instead, with the focus on offering workers a comprehensive package of compensation, incentives, work-life balance and professional development, there are more opportunities that workers will feel valued and motivated in the roles they take at their workplace (Abhicharttibutra et al., 2022).
The second hypothesis was that when an organization was perceived to care about physical and psychological well-being of the employees and their training, then the increased perceptions led to employees doing more to support the activities put by the organization to attain its goals. It was discovered that job satisfaction area and morale is a key factor that influences the way the workers do their work; it influences the climate of the organization, team spirit, creativity and innovation which subsequently improves the productivity of the workers.
An example is when a company provides employees with opportunities to attend daily team meetings makes them unwind by engaging them in corporate team-building activities, helps them when they are emotionally stressed at work or gives them a clear through promotion, the employees feel that the company is mindful about their labour, and their input is appreciated.
Conclusion
Therefore, it is important to highlight the following that can be derived out of the total rewards system being recommended: competitive compensation and benefits in the workplace; rewards and recognition programs; work-life balance management; professional development. The elements are designed to boost positive attitudes to work, intentions to stay in the workplace and the organization’s performance and competitiveness. The paper has discussed some of the objectives of internal equity and communication in the organization and some of the objectives of the total reward system and briefly mentioned the mission, vision and values of the organization.
